Service Overview

The Thomas-Kilmann Instrument (TKI®) is one of the most widely used and rigorously validated conflict assessment tools in the world — and for good reason. The TKI identifies five distinct conflict-handling modes: Competing, Collaborating, Compromising, Avoiding, and Accommodating. Each mode represents a different approach to navigating disagreement — and each has its place, depending on the situation, the stakes, and the relationship involved.

What the TKI reveals isn’t whether someone is “good” or “bad” at conflict. It surfaces something more nuanced and more useful: which modes an individual relies on most, which they underuse, and how those patterns play out in teams, under pressure, and during change. With that awareness comes real choice — and with real choice comes the possibility of something better than the conflict patterns that have always been there.

Benefits and Outcomes

Participants and organizations gain:

  • Individual conflict mode awareness — Each participant receives a detailed personal report identifying their conflict-handling profile across the five TKI modes, with interpretation of what that profile means in practice: where their defaults serve them well, and where they may be creating unintended friction.
  • A non-judgmental framework for difficult conversations — The TKI gives teams a shared, research-backed vocabulary for talking about conflict that takes the personal charge out of the conversation. Instead of “you’re always shutting things down,” the conversation becomes “we tend toward avoidance as a team — what would it look like to collaborate here instead?”
  • Team-level pattern recognition — Group and team TKI reports surface the collective conflict profile of a team or cohort — revealing where the group clusters, what modes are overrepresented or absent, and how those patterns explain dynamics that may have felt mysterious before.
  • Situational flexibility — No single conflict mode is right for every situation. The TKI teaches participants to read the room and flex their approach — knowing when competing is actually the right call, when accommodation builds the relationship, and when collaboration is worth the time it takes.
  • Data to anchor development — TKI results provide an objective, evidence-based starting point for coaching conversations, team development workshops, leadership programs, and culture initiatives. Rather than beginning from anecdote, the work begins from data.
  • Integration-ready insight — Because the TKI connects naturally to topics like psychological safety, change leadership, communication, and team dynamics, results can be carried forward into any URI OSI program where interpersonal effectiveness is part of the learning agenda.

Customization and Implementation

URI OSI offers TKI assessments for individuals and teams, with certified facilitation and debrief support. The TKI can be delivered as a standalone diagnostic tool or embedded as a foundational element within URI OSI’s broader leadership and workforce development programs — giving organizations the flexibility to meet participants exactly where they are.

Delivery options include:

  • Standalone Individual Assessment and Debrief: Participants complete the TKI online and receive their Individual Report, typically within 24 hours. A certified URI OSI facilitator then leads a one-on-one or small-group debrief session — exploring the participant’s conflict profile, discussing real-world applications, and identifying one or two specific areas for intentional practice. Ideal for executive coaching engagements, onboarding programs, or leaders who want a self-awareness baseline before entering a team-based process.
  • Team Assessment with Facilitated Debrief Workshop: All members of a team or cohort complete the TKI, and results are analyzed at both the individual and collective level. The facilitated debrief session brings the team together to explore their shared conflict profile — where they cluster, what modes are missing, and what that means for how they make decisions, handle disagreement, and navigate change. This format works especially well for leadership teams, cross-functional project groups, and any team that has sensed friction without being able to name its source.
  • Dual TKI Option — Inside and Outside Perspectives: For a richer diagnostic picture, participants can complete the TKI twice — once reflecting on their conflict behavior inside a specific group or relationship, and once reflecting on their behavior outside that context. The comparison between the two profiles often surfaces insight that a single assessment cannot: patterns that emerge only under specific relational pressure, modes that shift depending on power dynamics, and differences that explain why someone feels like a different person at home than at work.

About the TKI

The Thomas-Kilmann Instrument was developed by Dr. Kenneth W. Thomas and Dr. Ralph H. Kilmann and first published in 1974. It has since become one of the most widely administered conflict assessments in the world, used by organizations ranging from Fortune 500 companies and government agencies to healthcare systems, universities, and nonprofits. The instrument is backed by decades of psychometric research establishing its reliability and validity across populations, industries, and cultures.

URI OSI’s team holds certification in the Kilmann Diagnostics Complete Program — the most comprehensive credential available from Kilmann Diagnostics, spanning eleven integrated courses covering conflict management, change management, organizational culture, critical thinking, team dynamics, and systems-level transformation. This depth of certification means URI OSI facilitators bring not just assessment literacy but genuine programmatic expertise to every TKI engagement.

Why Choose This Service

What makes URI OSI’s TKI offering distinctive is not just the instrument. It’s what happens around it. A TKI report on its own is information. A TKI report paired with expert facilitation, grounded in an understanding of your organization’s specific context, connected to a broader development agenda — that’s transformation. URI OSI brings the certified expertise to administer and interpret the assessment accurately, the facilitation skill to turn results into insight, and the programmatic infrastructure to carry that insight forward into lasting behavioral change.

The TKI also sits at the center of one of the most powerful multi-assessment combinations in URI OSI’s portfolio. Paired with DiSC® (behavioral tendencies and communication style), VIA Character Strengths (the values that drive behavior), and Kolbe Index™ (instinctive action methods), TKI conflict awareness completes a remarkably full picture of how an individual or team operates — how they think, what they value, how they act, and how they respond when things get hard. URI OSI is one of the very few providers in Rhode Island equipped to offer this kind of integrated, multi-instrument approach with genuine certified expertise across the full suite.

Who should engage:

  • HR and organizational development professionals seeking a validated, evidence-based conflict assessment for individual or team use
  • Leaders and managers who want to understand their own conflict defaults and build more intentional approaches
  • Teams experiencing persistent friction, communication breakdowns, or dysfunction that hasn’t responded to other interventions
  • Organizations embedding conflict awareness into a broader leadership development or culture-building initiative
  • Any organization already using DiSC®, VIA, Gallup, or Kolbe who wants to add the conflict-handling dimension to complete the picture
